I'l take a stab and say: clutch problem.
Reverse doesn't have synchros. If the gears are moving, they'll
grind. When the tranny is cold the thick oil makes it harder for the
gears to turn. If the clutch isn't quite disengaging, as the oil heats
up the gears will be able to spin easier. Forward gears don't grind
because of the synchros.
So check the clutch adjustment.
